Soft Skills Shortage Threatens Digital Transformation as German Workers Vote with Their Feet

More than seven in ten German workers who resign do so because of problems with their direct supervisors, according to a study by the Institute for Employment and Employability (IBE). The finding lands at a moment when an equally high share of companies — over 70 percent, per the Institute of the German Economy (IW) — identifies a lack of soft skills as the single biggest obstacle to digital transformation.
The twin data points have jolted the training industry into action. Since early June, at least half a dozen providers have launched or expanded programmes that blend communication, leadership and artificial-intelligence competence, targeting both new hires and seasoned managers.
From Emotional Intelligence to AI Ethics
The German Compliance Institute rolled out an online programme on 3 June covering soft skills for innovation and transformation, with modules on emotional intelligence, AI ethics and change management. A day later it added a course focused specifically on personal leadership — emphasising empathy, conflict management and legal guardrails such as the Arbeitsschutzgesetz (Occupational Health and Safety Act).
Meanwhile, cmt Training GmbH updated its portfolio on 4 June with a series titled “Next Level Leadership”. The in-person seminars are designed for new and experienced managers as well as project leaders, and centre on agile leadership methods, servant leadership, and the distinct expectations of Generations Y and Z.
KI Competence Now Non-Negotiable
Social skills alone are no longer enough. A TĂśV-Verband survey of 500 companies found that one in two businesses sees a high need for AI-related upskilling. Management Circle responded at the start of June with seminars that teach ChatGPT and advanced Microsoft Office applications, aimed specifically at assistants and executives.
Large consulting firms are making such training mandatory. Bain & Company now requires staff at every career level to complete global courses on unconscious bias and inspirational leadership. Roland Berger runs one-to-two-week bootcamps for new entrants and employees about to step into a promotion, and an AI training module is compulsory for all.
Team Dynamics and the Price of Burnout
Beyond individual development, collaboration itself is being retooled. On 4 June the company teamgeist launched teamgeist+, events that combine experiential team exercises with structured reflection periods designed to build trust and communication. A day earlier, Plaud released an AI-based team solution that structures meetings and serves as a shared knowledge base.
The economics are unmistakable. Dropping out of an apprenticeship costs an average of €6,478. Investing in stress management and mental health, by contrast, yields an average return of €2.70 for every euro spent, according to German health-insurance data.
What Companies Should Do First
Experts advise conducting a systematic needs assessment before picking any course. The right mix of workshops, e-learning and coaching matters more than the format. Two factors make or break the effort: practical relevance and visible backing from top management.
The market for AI training is crowded and uneven in quality. Yet the underlying message is stark — continuous skill development has moved from optional to existential. For Germany’s businesses, the cost of ignoring soft skills is no longer theoretical.
